Project 1: Negative psychological effects of selection predictors upon applicants
This PhD-project will investigate the mental health and career exploration impacts of exposure to selection method outcome decisions upon unsuccessful applicants. Theoretically-grounded propositions of the likely impacts of receiving negative outcome decisions will be tested empirically across a series of large-scale field studies. Likely methods to be investigated include cognitive ability tests, tests of personality, structured and unstructured interviews, assessment centres, honesty and integrity tests, and tests of drug and alcohol dependence upon applicants. Applicant resiliance to receipt of negative outcome decisions will be examined in relation to candidate personality, self-esteem, and social support as hypothesised mediators of NPEs. Access to the selection systems of several large collaborating organisations will need to be negotiated for successful performance of this PhD project, thus calling for skills of research liaison with host organisations, some experience of field study methods, and good external presentation skills.

Project 2: Ethnic minority applicants’ attitudes to, and perceptions of, discrimination during employee selection
This PhD-project will explore the perceptions of key ethnic minority groups to selection procedures used by major Dutch organisations. Minority reactions (applicants from Turkish, Moroccan, Surinamese, and other groups) will be compared against those of Dutch majority group applicants. This project will examine why ethnic minority applicants experience discrimination, the congruence between perceptions of adverse impact and actual proportions of applicants selected by different selection methods, and what can be done practically to prevent perceived (as opposed to actual) discrimination by major employer organisations. One approach to this project will be to investigate the potentially negative impact of web-based recruitment systems increasingly being used for initial screening by Dutch organisations upon minority groups, so-called e-loadedness. Some experience of conducting field research either based in organisations or with key ethnic minority groups in the would be advantageous.

Project 3: Ethical leadership at work
This PhD-project will explore antecedents and consequences of both ethical and unethical leadership at different levels in the organization. Although there has been much attention for ethical as well as unethical leadership in the media, empirical research in this area is scarce. Building on available literature, the project will develop and test a model of ethical leader behaviour. Ethical leaders demonstrate normatively appropriate conduct and ethical leader behaviours may, for example, include demonstrating integrity and morality, fairness, and empowerment. Unethical behaviours may include favoritism, controlling, and hostile or threatening behavior. The project adresses some of the effects of such behaviours, for example, on employees’ performance, helping, and counterproductive behaviour, and tests the impact of several personal and contextual variables as antecedents or moderators in this process. The research will be conducted in a field setting, combining multiple methods of investigation. Some previous experience of conducting (related) field research in organisations would be advantageous.

Requirements
Requirements for all three positions are:
• a Masters degree (MA, or drs) in Human Resource Management, Organizational Behavior or Applied Psychology (Social and/or Organisational Psychology)
• interest in, and experience of, field research including conducting studies based within larger organisations
• excellent quantitative-statistical analysis skills (e.g., multivariate analysis of variance)
• good mastery of English reading and writing skills

Appointment
The appointments will be for 12 months initially, to be extended with 3 years upon excellent performance. (an evaluation will take place after 8 months). The salary will be in accordance with the University regulations for academic personnel, and will range from € 1,877 (first year) up to a maximum of € 2,407 (last year) gross per month. The Collective Employment Agreement of the Dutch Universities is applicable.
Start date is 1 March 2006, or as soon thereafter as possible.
